PART 1:

This story deals with the automobile spare parts company and leadership issues in the company. I worked for four years in that company and left the job due to unwanted pressures.The company produced the plastic and steel automobiles part of the cars and trucks. The company was facing huge employee turnovers and various issues due to strictleadership style followed by the manager at the senior level. The Manager, Mr. Steven was highly inconsiderate and unprofessional as the instructions were simply provided to the followers and the subordinates without consulting them. Therefore, the followers and employees did not have any say in the decision-making process. The employees were not asked for their opinions in decisions impacting their department or organization, and their ideas and suggestions were not put to use. This lower level of employee involvement in the decision-making process led to the lower level of employee satisfaction and motivation.

The company received a huge assignment from a leading company I initially worked with. I personally knew the demands and needs of the project and had required skills to lead the team. As an appropriate and suitable candidate with the fair amount of expertise, I went to Mr. Steven for helping him to take good decisions and to assist him with the details of the project. To my disappointment, Mr. Steven dismissed me and asked me to follow the instructions. There was no collaboration among the employees and the Manager, even when the assignment was in bulk and could not be completed in the stipulated time. As the employees were not asked to share their knowledge and experience with the senior manager, the Manager could not assign proper roles and responsibilities to the employees, leading to various conflicts among the employees and the team members. Due to the delay in the proposed plan, a meeting was called and all the employees were given clear instruction to perform their duties well, but none of the team members were asked to provide their input.  The employees were supervised closely leading to dissatisfaction and lowering down of their morale. Although the company was able to complete the assignment in the stipulated amount of time, the quality of the products was not up to the standards and leading to ultimate failure. The organization incurred a huge capital loss and all the experienced, and knowledgeable team members left the company.

The two theoretical frameworks which have been used in order to analyze the above-given situation are as follows:
Behavioral Approach

The behavioral approach focuses on how leaders behave. The behavioral approach also states that the leader encourages his team to participate in the decision-making process in order to build a good relation with them and the employees feel encouraged and motivated and this result in maximizing the productivity (Chiu et al., 2016).Good points about the protagonist’s leadership behavior    

  1. Concern for the task: Mr. Steven is adamant about emphasizing on the achievement of the assigned goals and objectives. Mr. Steven is looking for higher levels of productivity and therefore is found various methods and ways for organizing his people and all the activities so as to meet the desired goals and objectives. 

  2. Directive Leadership: This has his own style where is takes decisions for others and he expects his subordinated to follow his instructions and orders for the fulfillment of the requirements and to be as per the proposed plan. 

Bad points about the protagonist’s leadership behavior    High involvement in the task is required with low relationship behavior among the employees. The directions are forced on the subordinated, and considerable amount of attention is paid to fulfill the corporate goals. This approach can be productive with new staff so as to achieve the goal in stipulated time. However, the knowledgeable and experienced staff are bound to be dissatisfied with this approach leading to high employee turnover of the experienced staff. The organization incurred the huge loss and a bad reputation in the market (Miner, J. B., 2015) .

  • Decision made    The decision made by Mr. Steven was not correct and ethical. Even after facing problems with the assignment, he did not change his approach towards his subordinates. Due to lack of productive relationship and strict working environment, the employees were not asked to share their vision and ideas. 

  • Solution to the problem    Mr. Steven should have enthusiastically reiterated the assignment’s vision to his employees. He should have sustained the momentum of the project by reviewing the progress from time to time. He should have discussed the milestones and deadlines along with recognizing the contributions of his team members. He should further have demonstrated faith and confidence in his employee and assigned the roles and responsibilities as per their capabilities.

This approach focusses on the relationship between leaders and followers.The team leadership theory states the maximization of the effectiveness of the team through distributed and shared leadership which has no conflict and have more trust among the team and the leader (Miner, J. B. 2015).
Good points about the protagonist’s leadership behavior    No single employee was given a special attention, and everyone was treated the same by Mr. Steven. Therefore, Mr. Steven had the same level of communication and exchange of information with every team member.
Bad points about the protagonist’s leadership behavior     A poor communication medium for the development of the relationship between the leaders and team member. No beneficial exchanges took place during the whole course. Additionally, no mutual trust, devotion or respect was displayed by Mr. Steven for his team members. This led to a bitter relationship between the leader and his team member. Due to the poor relationship, the organization suffered heavily(Bass, B. M., & Stogdill, R. M., 1990).

  • Decision made    The decision made by Mr. Steven was unethical.  He should have consulted me or any other experienced staff when the activities were not going as per the proposed plan. No exchange of information took place between team members and promoted negative employment experiences leading to diminished organizational effectiveness. 

  • Solution to the problem    The problem could have been solved if the protagonist showed the true skills of the leader by clearly identifying the roles, treated the team members as humans and tried to build a positive relation with them. This would have increased the efficiency of the team members. The problem impacted the stakeholders in unfavorable consequences to some extent as the organization experienced high employee turnover and this incurred losses to the company.
